In Hong Kong’s competitive insurance market, one CEO is proving that purpose and profit can go hand in hand.

When Cecilia Chang took the helm as CEO of Generali Hong Kong in late 2022, she set out to transform the insurer into something more ambitious than a traditional financial services provider. “We could be a high-performing, impactful, purpose-driven lifetime partner for our customers, employees, and the community,” she said.

Her vision and execution earned her the “Outstanding Leader: Life Insurance” accolade at the Asia Consumer Insurance Awards 2025. Since Chang took charge, her company’s business results have been nothing short of remarkable. In just two years, Generali Hong Kong has emerged as one of the city’s fastest-growing life insurers, achieving a 65% compound annual growth rate (CAGR) in new business.

In 2024, 43% of its agents qualified for the Million Dollar Round Table (MDRT). Even more impressive, every agent with more than a year’s experience achieved MDRT status. The broker channel has been equally strong, with annual premium equivalent (APE) growing 64% year-over-year, well ahead of industry norms.

According to Chang, the company’s success boils down to meeting customers where they are, embracing everything digital, and creating a workplace where everyone feels they belong.

Reimagining distribution excellence

At the heart of Chang’s approach is a fresh take on the agency model. “We differentiate ourselves with a unique employee-agent model, giving agents the choice between a self-employed role or a full-time employee position with a basic salary,” she explained.

“Those who choose the employee route enjoy benefits similar to our back-office staff – annual leave, group medical coverage, wellbeing programmes, and teleconsultation services – combining the stability of employment with the ambition of entrepreneurship,” she added.

To make the model work, the company provides agents with everything they need to succeed: quality leads, structured career paths, and targeted training every step of the way. When agents aren’t stressed about chasing short-term sales, they get to focus on building client relationships that last.

The brokerage channel is booming, too. Instead of using the same playbook for every client, the company tailors its strategy for different customer groups: mass market, high-net-worth, and Mainland Chinese visitors.

Thanks to this smarter market approach, Generali Hong Kong’s APE grew at a 65% CAGR across all distribution channels. Broker satisfaction has also surged, with distributor net promoter score (DNPS) jumping 12 points since 2022.

Digital transformation with purpose

Like all great business leaders, Chang sees where the market is heading and is already playing three steps ahead. “Today’s customers are digitally savvy. They expect 24/7 service and many of them prefer managing policies independently,” she said.

Her answer was launching GenBRAVO. “This all-in-one customer platform empowers customers to manage their policies and make claims anytime, anywhere. It enables fast claims submission, personalised health resources, and real-time benefits tracking,” she said.

Behind the scenes, Generali Hong Kong has gone 100% paperless and brought in AI assistants and chatbots to expedite everything from underwriting to claims processing. All was done without sacrificing the “human touch” that customers trust, said Chang.

“We work closely with our agents to guide customers in using these tools, ensuring a balanced blend of human touch and digital convenience. It reinforced our role as a lifetime partner in the Asian insurance market,” she said.

An inclusive, high-performance culture

Perhaps most notably, Chang has established a corporate culture that places diversity, equity, and inclusion (DEI) at its core. She has introduced gender-identity-inclusive benefits and achieved near-perfect pay equity, with a gap of just 0.7% compared to Hong Kong’s 13% average.

“Our people are Generali’s greatest asset,” she stressed. “We believe that without true inclusion, we cannot fully access the talent pool or effectively serve the diverse needs of our customers. That’s why our DEI agenda is both a business imperative and an ethical commitment.”

The company has launched over 30 engagement initiatives, including town halls, staff activities, and informal coffee chats with leadership. Looking at the impact, employee turnover has dropped from 35% in 2022 to 13% in 2024, while women now hold 56% of all management positions.

The workforce is nearly equally split between Millennials (45%) and Gen X (55%), creating a dynamic mix of experience and fresh perspectives. The company has also partnered with NGOs to create entry pathways for neurodiverse and differently abled talent, with 5% of employees now being persons with disabilities.

Sustainability as a business driver

Recognising that environmental responsibility and business success go hand in hand, Chang has made sustainability a cornerstone of Generali Hong Kong’s strategy. “A sustainable community creates a sustainable business,” she said.  

The commitment is most visible in the company’s SME Go Green programme – Hong Kong’s first insurance initiative specifically designed to support small and medium enterprises (SMEs) in their sustainability journey. The program offers premium discounts to businesses operating in BEAM Plus-certified buildings or implementing eco-friendly policies.

The company has also rolled out comprehensive sustainability training across all levels and regularly organises eco-engagement events to boost awareness and participation. A recent initiative saw employees collectively recycling and upcycling over 300kg of plastic and second-hand clothing at their office.

The Human Safety Net

When it comes to amplifying community impact, Chang champions an all-hands-on-deck approach through The Human Safety Net (THSN), the Group’s global charity foundation. The company has rallied everyone – from employees to agents and partners – to raise record funds, earning Hong Kong a spot in the Group’s global top five.

“Hong Kong is one of the world’s wealthiest cities, yet many families still live in subdivided flats with limited space and opportunity. I believe businesses have a responsibility to help close this gap,” she said.  

Generali Hong Kong has built a community living room in one of Hong Kong’s lowest household income districts and created nature programmes that give kids from low-income families experiences they would never otherwise have.

“I feel strongly about this because research shows that children without early support are already disadvantaged before they even start school,” noted Chang. “We strive to even the playing field and give every child the opportunity to reach their potential.”

As the company charts its growth trajectory, Chang is doubling down on making Generali Hong Kong both an insurance leader and a vital part of the community fabric. “My vision is for Generali Hong Kong to be recognised as the most trusted and inclusive lifetime partner in the market,” she said.

“This means continuing our high-growth momentum, embedding AI-driven excellence into everything we do, and deepening our commitment to sustainability and community impact,” she said.
